I believed, like many well-intentioned founders, that I had to carry the weight, make the calls, and guide others like a parent would guide a child. But that instinct—what I now see as paternalism—wasn’t helping people thrive. It was holding us all back.

I learned that leadership could be something entirely different. I learned to let go. And in that process, I discovered Teal.

From Paternalism to Partnership

Fredrik Laloux’s Reinventing Organizations changed how I saw leadership. His framework for Teal organizations—based on trust, self-management, wholeness, and evolutionary purpose—gave me the language for what I had long sensed: people don’t need to be managed like resources. They need space to grow, belong, and lead.

But implementing that vision meant confronting my own paternal instincts. I had to unlearn habits built over years: controlling outcomes, protecting people from discomfort, making decisions for them. It was uncomfortable. It required humility. But it was liberating.

And more importantly—it was necessary.

Fear vs. Trust: The Culture You Choose

Most traditional workplaces are fueled by fear. Fear of losing your job. Fear of underperforming. Fear of being judged, passed over, or micromanaged. Even the language we use—”performance management,” “resource utilization,” “accountability structures”—is steeped in scarcity.

Fear creates:

Scarcity mindsets: hoarding knowledge, guarding turf.

Competition between colleagues, rather than collaboration.

Lapses in integrity: playing politics, hiding mistakes.

Toxicity that eats away at psychological safety.

And where fear reigns, creativity dies. Innovation cannot flourish in an atmosphere of suspicion and control.

Trust, on the other hand, is the seedbed of abundance.

Trust creates:

Collaboration instead of competition.

Connection over compliance.

Integrity born of ownership, not surveillance.

Passion that isn’t extracted, but unleashed.

Especially in today’s heuristic workforce—where problem-solving, design thinking, and sensemaking define success—innovation is no longer the product of rigid plans. It’s the exclusive outcome of psychological safety, abundance mindsets, and freedom of expression.

Trust isn’t just a nice-to-have. It’s the foundation of a functional future.

Holding the Space, Not the Reins

Today, I no longer try to manage people. I hold space for them.

At my company, that means:

No traditional managers

No performance appraisals

Equal pay for equal roles

Automatic raises

Unlimited wellness time

Peer-based accountability

We focus on people’s outcomes, not their hours. We don’t set sales targets or top-down strategic plans. Everyone gets a credit card on Day One. Everyone sees our financials. Everyone has the freedom—and the responsibility—to lead.

This isn’t chaos. It’s community.

And while it may sound idealistic, it’s also deeply pragmatic: our teams consistently deliver, innovate, and grow. Our profit margins improved. Our employee ownership model (ESOP) grew stronger. And I became financially independent, not by chasing growth, but by trusting people.

Trust Is the Strategy

The biggest lesson? People rise to meet your expectations—when those expectations are rooted in trust, not control.

We trust by default. We don’t expect people to earn it through proximity, politics, or overwork. They earn our trust through being hired—after a rigorous, values-driven process—and we get out of their way.

And when people falter? We believe in collective accountability. Teams notice. Teams respond. Not with punishment, but with honest dialogue and support. That’s the essence of human-centered leadership.

Fear drives secrecy. Trust drives transparency.

Fear compels compliance. Trust invites contribution.

Fear limits people to their job descriptions. Trust empowers people to live into their purpose.

Not a Fairy Tale, But a Fit

This model isn’t for everyone. Some prefer clearer hierarchies, faster promotions, or more structured career ladders. That’s okay.

But for those ready to work to live, not live to work—for those who seek authenticity, wholeness, and purpose—it’s more than a workplace. It’s a homecoming.

We’re not trying to be on anyone’s “Best Places to Work” list. We’re trying to be the most authentic fit for people who value trust over titles, and meaning over metrics.

A Call to Teal

If you’re a leader clinging to control, I get it. It’s scary to let go. But I promise you this: the people around you are more capable than you think.

They don’t need another boss. They need space. They need trust. They need you to believe in them.

Teal isn’t just a framework. It’s a faith in people.

And it set me free.

Frykt for å miste jobben. Frykt for å gjøre feil. Frykt for å bli oversett, dømt, kontrollert.

Tillit skaper:

Samarbeid fremfor konkurranse.

Forbindelse fremfor kontroll.

Frykt skaper hemmelighold. Tillit skaper åpenhet.
Frykt krever lydighet.
